A hands-on and usable guide to making the first 90 days of your mentoring relationship a success

In Starting Strong, mentoring experts Lois J. Zachary and Lory A. Fischler weave a compelling tale that exemplifies the concepts, highlights the dynamics, and outlines the issues involved in mentoring relationships. The authors use the form of a fable to tell the story of a budding mentoring relationship filled with possibilities, problems, and triumphs. The story of Cynthia, a seasoned professional, and her new mentee Rafa, brings to life Zachary and Fischler's wealth of mentoring suggestions and best practices and each episode of the fable is accompanied by reflection questions, key learnings, and strategies that readers can apply to their own mentoring relationships. The authors include a conversation playbook that guides mentors and mentees through six essential conversations that will help them establish a strong mentoring connection, and keep it moving forward.

As organizations face the transition of departing Boomers and arriving Millennials, Starting Strong offers a hands-on and readable guide to create effective mentoring relationships that will ensure the success of that transition. The book:

  • Covers the key components of a successful mentoring relationship including building trust, establishing a comfort zone (and then having the courage to leave it), holding productive meetings, dealing with power dynamics, setting goals, and keeping momentum going
  • Shows how to avoid common pitfalls and overcome mentoring obstacles
  • Applies to any organizational or institutional setting

Starting Strong is more than an engaging story of mentorship, it's a vital resource for understanding how to implement and sustain a meaningful mentoring relationship.

From the Author
The first 90 days is a critical time in any mentoring relationship. It is when mentoring partners first connect, mobilize their energy and enthusiasm, and create momentum for the deep work of mentoring ahead. It is when the tone of the relationship is set, and trust is built. Direction for the mentoring relationship is set during these early meetings, and learning begins in earnest.

The first 90 days is also when mentoring relationships are most vulnerable. Too often, we have seen mentoring get off to a great start with a burst of enthusiasm and commitment. Then, something suddenly happens that derails the relationship and it spirals off course or just plain fizzles out.

We wrote this fable to help mentoring partners meet with greater success. As the reader, you get to sit in as an armchair observer, watch and listen to the thoughts and conversations between an experienced, savvy mentor and a high potential mentee as their mentoring relationship gets started and begins on its course. In the process, they learn and you will learn:

  • The importance of a well-launched mentoring relationship
  • The critical role of preparation
  • How to build a trusting, open and honest relationship
  • How to maximize mentoring time
  • How mentors help mentees take charge of their own learning
  • How to address stumbling blocks, without jeopardizing the relationship
We know how important it is to have the tools to be able to engage in similar conversations. To that end,we'veincluded a Conversation Playbook with guided questions for each of the six essential conversations that you need to have in the first 90 days.
We wish you success as you take your learning forward.

Lois Zachary and Lory Fischler

From the Inside Flap

It has been said that all strong relationships are built on trust, and mentoring relationships are no exception. Only if both mentors and mentees believe the process is worthwhile can they experience real growth and development through mentoring. Through the engaging fictional case of Cynthia and her new mentee, Rafa, Starting Strong demonstrates how the first 90 days of a mentoring relationship can establish a foundation for lasting transformation and tangible benefits.

The power dynamics between mentor and mentee, if unattended to, can stand in the way of establishing the good rapport essential to mentoring success. Mentors need to help mentees feel comfortable talking openly about sometimes challenging issues that impact their growth and development.

In Starting Strong, mentors and mentees alike have access to questions and strategies intended to help them navigate the uncertainty at the beginning of the mentoring process. The conversation playbook, one of the most practical tools in Starting Strong, represents the best practices in mentoring today. By following its guidelines for having the six essential mentoring conversations, you can be sure that nothing is overlooked.

The challenge of establishing a successful mentoring relationship is rewarded with real learning that goes beyond one-sided “advice.” As you follow Cynthia and Rafa on their journey, you may discover dimensions of the mentoring process that you never suspected were there. Whether mentoring relationships last for a few months or for the duration of a career, those early conversations have an enormous impact. The authors have witnessedthis firsthand in their work with organizations like IKEA, Medtronic, and MD Anderson Cancer Center.

Starting Strong demonstrates that, if real communication can be established in the first ninety days, mentorship can be a guiding light for setting and achieving concrete goals. Mentor, mentee, and the organization as a whole can accomplish great things if they do what it takes to start off strong.

Praise for Starting Strong

“Whether seeking to strengthen your own mentoring practice, administer a mentoring program within your organization, or develop your ability to ‘tune in’ to others and navigate candid conversations—Starting Strong provides a unique avenue to help mentors and mentees become more reflective, observant, and introspective—to allow them to grow into the type of professionals they wish to become.”
—Peg MCCue Guillon, chairperson, MetLife Legal Affairs Mentoring Program

“In this strikingly engaging book, Zachary and Fischler focus on one of the most important dynamics in mentoring: how trust is established at the beginning of the relationship. Through a series of conversations that show the ways listening and questioning work to deepen communication, Starting Strong takes us to the heart of what it means to be a mentor.”
—Stephen Brookfield, John Ireland Endowed Chair, University of St. Thomas, Minneapolis-St. Paul

“Congratulations, you have a mentor (or mentee)! Now what? Instead of winging it, hoping for the best, you can now structure the relationship right from the beginning to make it a satisfying experience for both of you. Part fable, part guidebook, part manual, the authors have highlighted the keys to success for a rich mentor-mentee partnership. Starting Strong is not to be missed by anyone open to this life-changing partnership.”
—Marshall Goldsmith, author of the New York Times and global bestseller What Got You Here Won’t Get You There

—Joanne Robinson, director of professional development, Ontario Principals’ Council

An Enjoyable Read with Sound Principles
By Carl Weingartner
Starting Strong: A Mentoring Fable
By Lois J. Zachary & Lory A. Fischler
Although the story line of Starting Strong [A Mentoring Fable] is fictional, the concepts displayed throughout the book are based on reality from Zachary and Fischler’s many years of mentoring experiences. As one reads this book they should keep a "mind set" that it does not attempt to address or resolve all issues revolving around the concept of mentoring. It truly focuses on the critical time of developing “a trust based relationship” between two individuals. Their primary objective was to develop a positive relationship that will foster the growth and development of a less experienced individual. The mentee’s goal (Rafa) is to be enriched and grow professionally. While the mentor (Cynthia) was to provide a safe and non threatening environment in which Rafa could experience positive professional development.

As stressed through out the book, the fictional characters are collaborating in such a way as not to be confrontational but respectful of each others role. While reading this book, my perception was that this was why the authors focused on the first 90 days. Knowing full well that any mentoring relationship has no chance in succeeding unless it is based on a solid, fundamental foundation of trust and respect during the infancy of the mentoring relationship.

Starting Strong [A Mentoring Fable] was an enjoyable read with sound principles of mentoring. I would highly recommend it to anyone as a “first read” if one has the desire to establish a mentoring relationship.

Makes Great Mentoring Accessible
By 1996 Hokie
We’ve used this book for 3 mentoring events/programs in my company, over 85 people participated in these events. We partnered with the authors throughout the first event, which was quite powerful, and have since continued to use the book with other groups and programs. We’ve gotten great feedback from both mentors and mentees who read and continue to refer to the book. They commented that they thought they knew what mentoring was but after reading this, there was this realization that their ideas were dated or stale or distorted. Experienced associates who had been mentoring for years realized they had some areas to grow and improve. Many commented that they could relate to the characters, Cynthia or Rafa or both so the learnings were really important to them personally. It was great to see the mentoring pairs put their ideas into words based on the examples from the book and have this shared language we all understood on topics that can be difficult to nail down (goal setting, confidentiality, vision…). The book is satisfying if you learn through stories/examples or if you learn through concepts. The dual nature of the content made it broadly valuable to more people. I would highly recommend the use of this book in your mentoring programs.

Useful for someone starting out in the career, not so applicable for someone who is in mid-career change
By Amazon Customer
Very smart use of the story between Cynthia (mentor) and Rafa (mentee) to show how a mentoring relationship is like and also how the relationship should be like, without the direct manager feeling threatened by the mentee with a mentor who may be a high profile executive within the company.

The chapter settings are in the way that each mentoring session depicts a chapter and at the end of every session (chapter), there is a summary of reflective questions for both the mentor and the mentee to go through and reflect about.

Part Two of the book summarizes how the conversations of mentor/mentee activity works ie. Moving conversations from monologue to dialogue, strategies for good conversation, and summarizes the conversations into 6 essential mentoring conversations: -

1) Building a relationship
2) Establishing Mentoring agreements
3) Moving from Starter goals to Smarter goals
4) Creating learning opportunities
5) Managing stumbling blocks
6) Checking in on Progress

Overall, a very useful book for someone starting out in a career with a mentor. But may not be applicable to someone in a mid-career change, though there are some information on having an informal mentor within the company at the beginning of the book.
